Structural Factors behind Designer Pay Stagnation — Academic Review (2026)
An integrated summary of 34 collected peer-reviewed papers and academic books. Spans six domains: the sociology of professions (Abbott / Larson), creative labor economics, precarity research, design thinking critique, the platform economy, and AI impact. The internal working ledger is

TL;DR
Designer compensation is lower than engineers’ and harder to raise not because of individual skill deficits but as the result of six overlapping structural factors.

A. Incomplete Professionalization
The first reason designer compensation is structurally low is that the design occupation has failed to establish jurisdiction in Abbott’s (1988) sense (for design’s position as seen through the sociology of professions, see design-professions-expertise).
In Abbott’s theory of the system of professions, professions compete over jurisdiction and protect their markets by securing exclusive legal and institutional authority. Physicians restrict entry through licensure; lawyers through bar examinations. Larson (1977) formalized this as “the monopolization of competence and the construction of sheltered markets.”
The design occupation has achieved neither. Kou & Gray (2018) analyzed an online community of UX practitioners and showed that UX remains an “emerging occupation” in the midst of professionalization, with the negotiation of occupational knowledge, boundaries, and status still unsettled. Lees-Maffei (2008) documented a century of professionalization in interior design, which has nonetheless never attained legal protection of the kind architecture enjoys.
As a result, the design occupation has no barriers to entry, and supply readily catches up with demand. The proliferation of bootcamps (industry-side data: 1.1 million enrollments in the Google UX Certificate) is the industrial consequence of this absence of market closure.
B. The Wage Penalty on Cultural Creativity
Hwang (2014) used Korean Labour Force Survey (LFS) data to classify creative workers in the CCI into technical and cultural types and estimate wage effects. Technical creativity (engineering, data analysis) commands a wage premium, while cultural creativity (design, the arts) carries a wage penalty.
This empirical finding provides an economic explanation for the compensation gap between designers and engineers (2.17x in BLS data). Even within equally “creative” labor, what the market rewards is technical creativity; cultural creativity is discounted.
Been, Wijngaarden & Loots (2023) tested Throsby’s “concentric circles model” using full Dutch administrative register data. Earnings are lower toward the “inner circle” of the CCI (pure arts and design), where gender disparities are also larger. Design occupies a structurally disadvantaged position relative to the “outer circle” (IT and media).
C. The Normalization of Precarity
The precarity (instability) of creative labor functions as a structure that preserves low wages.
Alacovska (2022) documented how creative workers survive through non-wage means (barter, commoning, consumption work) and proposed the concept of the wageless life. The fact that these alternative means keep life viable even when wages fall short weakens resistance to low pay.
Brook et al. (2025) used the UK Labour Force Survey to quantify that the second job-holding rate in creative occupations is twice that of other occupations. Second jobs are a compensatory structure for wage shortfalls, sustaining a cycle in which low pay in the main occupation depresses the benchmark for the entire industry.
de Peuter (2014) refined the concept of the creative precariat and critiqued the structure of “flexploitation” in which risk is shifted onto individual workers. Banks (2019) analyzed “temporal precarity,” showing that linear career stability exists only for the privileged classes.
C.1 The Intersection of Class, Gender, and Race
Brook, O’Brien & Taylor’s (2020) Culture is Bad for You demonstrated with large-scale data the triple inequality of class, gender, and race in the UK CCI. Overrepresentation of the privileged classes has been confirmed in occupations including design.
Taylor & O’Brien (2017) showed that those in privileged positions hold stronger meritocratic beliefs and are less likely to perceive inequality. The perception that “compensation is fair because the system is meritocratic” reflexively reproduces inequality. Conor, Gill & Taylor (2015) analyzed gender disparities in intersection with class and race, showing that precarity intersects with care responsibilities to affect women disproportionately.
D. The Commodification of Design Thinking and the Erosion of Jurisdiction
Johansson-Sköldberg, Woodilla & Çetinkaya (2013) divided design thinking into a designerly discourse and a management discourse. The designerly discourse (designerly thinking) refers to designers’ professional cognition, whereas the management discourse (design thinking) dilutes it into a framework non-designers can use. The diffusion of the latter erodes designers’ professional jurisdiction.
Dantas de Figueiredo (2020) critically examined the adoption of design thinking in management education through a PRISMA systematic review, pointing out that the divergence between the designerly and managerial meanings, together with knowledge transfer to non-designers, hollows out the expertise.
This commodification can be diagnosed with Abbott’s jurisdiction theory (§A). The more design thinking spreads as a “framework anyone can use,” the thinner the basis for designers’ exclusive jurisdiction becomes, and the weaker their compensation bargaining power. On the industry side, the democratization of design work by Canva (260 million users / $42B) and Figma AI is the technological acceleration of this jurisdictional erosion.
E. The Platform Economy and the Race to the Bottom
Ma et al. (2023) mapped the intersection of the gig economy and design, organizing five types of platform impact on design labor. Munoz et al. (2024) surveyed 108 online freelancers and conceptualized the platformization of inequality, in which platforms embed existing gender and racial biases into their structures.
Omidi (2026) analyzed social media platform algorithms through labor process theory, arguing that a “new Taylorism” distorts creators’ skills “in directions favorable to the platform.” Alacovska, Fieseler & Renza Avellaneda (2025) proposed the concept of “speculative labour” generated by the assetization of digital art through NFTs, analyzing the mechanism by which expectations of future returns legitimate low compensation in the present.
The Upwork designer hourly rates of $15-35/hr (against a market rate of $35-50/hr) and the 99designs spec-work model confirmed in industry-side data correspond to these theoretical analyses.
F. AI Deskilling and the Erosion of Bargaining Power
Shukla et al. (CHI 2025 EA) systematized the risks of designer deskilling and cognitive offloading from GenAI. Through a literature review (2020-2025) and a practice study with six designers, they organize the mechanisms by which design knowledge hollows out.
Jiang, Taylor & Agnew (CHI 2026 EA) surveyed 378 professional visual artists, quantifying how Generative AI is producing increased workplace stress, reduced job opportunities, and weakened union bargaining power. 54% report a decline in personal influence.
Öztaş & Arda (2025) used critical theory to analyze how AI tools affect creative workers’ self-conception and market adaptation strategies, documenting how workers experience AI adaptation as a “technocratic coercion.”
As deskilling advances, the scarcity of designers’ skills declines and their compensation bargaining power weakens further. Together with the incomplete professionalization of §A and the commodification of design thinking of §D, this can be understood as a triple erosion of jurisdiction.
G. The Interaction of the Six Factors
The six structural factors are not independent; they mutually reinforce one another.
Incomplete professionalization (A) lowers barriers to entry and permits oversupply. The wage penalty on cultural creativity (B) sets a low starting point. Normalized precarity (C) weakens resistance to low wages, and the structure of compensating through second jobs and unwaged labor depresses market prices. The commodification of design thinking (D) shrinks what “only designers can do,” and the platform economy (E) structures the race to the bottom. AI (F) accelerates all of these.
The intervention points academic research suggests for escaping this cycle are limited. Wijngaarden et al.’s (2024) UBI experiment is the seed of a structural solution, but it remains an exploratory study of seven participants over six months. The five obstruction patterns for HCD within organizations identified by Gorichanaz (2025) (speed prioritization, competing visions, and so on) offer footholds for organization-level intervention but do not reach the problems of market structure.
